High performance work system, organizational commitment and organizational citizenship behavior in multinational companies in Vietnam

Thisstudy is conducted to examine the mediating role of organizational commitment (OC) in the relationship between high performance work system (HPWS) and organizational citizenship behavior (OCB) based on social exchange theory. Data were collected from 220 individual employees working in multinational companies located in Hanoi andHo Chi Minh. The results show that organizational commitment (OC) partially mediates the HPWS-OCB relationship. The Findings imply that when organizations invest in their employees through human resource practices, their employees respond in kind with more commitment to organizations, and then take initiatives in OCB. This research thus offers both theoretical and practical implications for human resource management and organizational behavior research.
